Why Most Recognition Messages Fall Flat
"Great job!" "Thanks for your hard work!" "You're a rockstar!"
These messages are well-intentioned and essentially meaningless. They don't tell the recipient what they did well, why it mattered, or what to keep doing.
Effective peer feedback follows one rule: be specific about the behavior and clear about the impact. Here are 20 examples that show what that looks like.

Four patterns run through every example above:
- Specific situation. Not "you're great at debugging" but "when the payment service went down Friday."
- Stated impact. Don't make the reader guess why it mattered. Spell it out.
- Real numbers. Time saved, tickets reduced, cost cuts. Quantified impact is harder to dismiss.
- Invisible contributions recognized. Mentoring, conflict resolution, emotional support. Often the most valuable work is the least visible.

When you want to recognize a peer, follow three steps:
- Pick a specific moment from the last week
- Describe what they did (the behavior, not the trait)
- Explain why it mattered (to you, the team, or the work)
It takes two minutes. The effect lasts much longer.
